Live Case – Project

Develop a Playbook for Increasing Retention Among Instructional Staff

A Collaboration Between

Project Synopsis

Like many schools across the United States, the Ashton-Franklin Center School District has experienced increased employee turnover and movement, especially among instructional staff and extra-curricular coaches working in the Junior and Senior High School settings. A small school district with roughly 40 students per grade level, students often develop strong bonds with teachers, paraprofessionals (instructional aides/assistants) coaches, and experience disruption and loss with their departure. Furthermore, the scholarship on turnover and attrition of instructional staff has shown to have unwanted impacts on student learning experiences and achievement. Observations such as these has led the district to prioritize employee retention and initiate efforts to improve retention of these most valuable resources.
Gain an understanding of the current retention and attrition patterns among employee categories that are the focus of the project.
Describe current retention strategies, tactics, and programs at AFC and across peer districts.
Benchmark retention statistics and practices across peer districts.
Research and curate information from reliable sources (trade publications, scholarly articles, subject matter experts) on best and proven practices for increasing teacher and coach retention in the “post-COVID” school environment.
Create an interview questionnaire targeting former AFC employees and coaches and teachers within your own network to gain an understanding of factors that contribute to retention and attrition.
Conduct interviews with AFC retired and separated (voluntary) teachers and coaches.
Conduct interviews with current and/or retired teachers and coaches within the learner’s (students working on the current project) own social networks.
Develop an employee retention strategy and set of concrete tactics for implementation.
An employee retention strategy and playbook, including recommendations for evaluating the impacts of the strategy.

Key Project Milestones

  • July 6, 2022 - Curate and Analyze Information to Define the Status Quo

    • How would you describe the organizational structure? Which positions/employee categories are the focus of the retention strategy?
    • For each of these positions:
      1. What are the roles and responsibilities? What’s a typical day like?
      2. What are the required qualifications for these positions? Are there different ranks within a given position?
      3. How are persons in these positions managed? Who do they report to?
      4. What is the total compensation (direct, indirect) currently offered to paid employees?
      5. How are they evaluated? Is there room for upward mobility in the organization?
      6. What is the attrition and/or retention rate, and how are these measured? How do these compare to employee groups in peer school districts?
      7. What are the current retention strategies, tactics, and programs at AFC? How do these compare to those of peer school districts?

    Suggested Deliverable:

Job Analysis; Attrition and Retention Peer Comparison Report

  • July 20, 2022 - Conduct Primary & Secondary Research

    • Research and curate information from reliable sources (trade publications, scholarly articles, subject matter experts) on best and proven practices for increasing retention among members of the target group in the “post-COVID” school environment, paying attention to the different positions and classifications.
      1. What are some metrics you find on retention or attrition? Which ones are appropriate for the given task?
      2. What do you find about the challenges of retaining these employees? What are the top reasons they leave?
      3. What are the best measures to use for gaining insight into employee job satisfaction and work engagement?
      4. What do you find about what helps to retain employees? What are the top strategies or practices? Innovative practices? Cost-effective practices?
    • Create an interview questionnaire targeting former AFC employees and coaches and teachers within your own network to gain an understanding of factors that contribute to job satisfaction, work engagement, retention, and attrition.
      • What can you learn from AFC retired and separated (voluntary) teachers and coaches?
      • What can you learn from current and/or retired teachers and coaches within your own social networks?

    Suggested Deliverable:

    Research Report & Presentation

  • August 1, 2022 - Make Recommendations for Employee Retention Strategy

    • What are your recommendations for boosting employee retention?
      1. Short-term, low-hanging, immediate strategies/tactics
      2. Long-term strategies/tactics
    • What are the estimated costs associated with your recommendations?
    • What are the key performance indicators you recommend using to assess the success of these strategies?

    Suggested Deliverable:

    Employee Retention Strategy Roadmap
